國民小學教師兼任教學組長工作價值觀、工作滿意度與離職傾向關係之研究

  • 描述: 本研究旨在探討國民小學教師兼任教學組長工作價值觀、工作滿意度與離職傾向之關係。採用問卷調查法,以台灣地區兼任教學組長之國民小學教師為研究對象,總共發出問卷600份,其中有效樣本數444份,經過項目分析與因素分析研究之信效度後,再以結構方程式(SEM)進行結構模式之檢測並探討各變項之間的關係,根據研究結果,獲致以下主要結論:壹、國民小學教師兼任教學組長工作價值觀、工作滿意度現況良好。一、國民小學教師兼任教學組長工作價值觀與各層面表現良好,其中以「人際關 係」得分最高,而「組織安全」得分最低。二、國民小學教師兼任教學組長工作滿意度與各層面表現良好,其中以「主管領 導」得分最高,而「薪資福利」得分最低。貳、國民小學教師兼任教學組長離職傾向現況偏高。參、不同背景變項在國民小學教師兼任教學組長工作價值觀、工作滿意度與離職 傾向部分有顯著差異。肆、國民小學教師兼任教學組長工作價值觀、工作滿意度與離職傾向之結構模式 適配情形良好。一、國民小學教師兼任教學組長工作價值觀對離職傾向不具有直接效果。二、國民小學教師兼任教學組長工作價值觀對工作滿意度具有直接效果。三、國民小學教師兼任教學組長工作滿意度對離職傾向具有直接效果。四、國民小學教師兼任教學組長工作價值觀需透過工作滿意度的間接效果影響離職傾向。 最後根據研究結論,針對行政主管機關、學校行政單位、國民小學兼任教學組長教師及未來研究等四方面提出建議,期能提供行政實務及研究之參考。
    This study focuses on the relationships among work value, job satisfation and turnover intention for the elementary school teachers with chief of curriculum and instruction section.The researcher adopts questionnaire survey, targeted on the elementary school teachers with chief of curriculum and instruction section in Taiwan island. Sent out 600 questionnaires, and the available questionnaire was 444.After using item analysis and factor analysis to test the reliability and validity, then the study uses structural equation modeling(SEM) to test structural model and analyze the relationship among these variables. Based on research results, the researcher makes conclusions as follows:1.Work value and job satisfaction of the elementary school teachers with chief of curriculum and instruction section performance are in good condition.(1) The elementary school teachers with chief of curriculum and instruction section have high-performance on their work value essecially in the dimension of”human relationship”,but low-performancein the” organizational safety .”(2) The elementary school teachers with chief of curriculum and instruction section have high-performance on their job satisfation essecially in the dimension of”leadership”,but low-performancein the” Salary and Welfare .”2.Turnover intention of the elementary school teachers with chief of curriculum and instruction section is at upper middle level.3. There exist some significant differences among work value, job satisfation and turnover intention for different background variables of the elementary school teachers with chief of curriculum and instruction section.4.The assessment of proper fit us supported in structural equation modeling among work value, job satisfation and turnover intention for different background variables of the elementary school teachers with chief of curriculum and instruction section.(1) Work value of the elementary school teachers with chief of curriculum and instruction section can not directly affect turnover intention.(2) Work value of the elementary school teachers with chief of curriculum and instruction section can directly affect job satisfation.(3) Job satisfation of the elementary school teachers with chief of curriculum and instruction section can directly affect turnover intention.(4) Work value of the elementary school teachers with chief of curriculum and instruction section have a mediating effect on the turnover intention between job satisfaction. Based on the conclusion above, we would like to present some suggestions asfeasible reference for educational administrative bureaus, the administration of school,teachers with chief of curriculum and instruction section, and further research.
