  • 描述: 組織中主管與部屬之間的交換關係品質往往會受到許多因素的影響,其中包括彼此能力適配與價值觀念的適配,因此本研究首先探討主管與部屬的能力高低適配條件是否能決定彼此交換關係品質的高低。另外在組織中,不論主管或部屬,都有其不同的工作價值觀、道德價值觀及生涯價值觀,而此三因素是否會分別對主管與部屬的交換關係品質產生增強或者削弱的干擾,此為本研究之動機。因此本研究以主管與部屬的能力適配為自變項,以彼此交換關係品質為變項,以工作價值觀適配、道德價值觀適配及生涯價值觀適配為干擾變項,希望能找出在組織關係中此五者的相關性,提出假設與驗證,提供組織提升行政績效之建議。 為達上述的研究目的,本研究以立意抽樣的方式,以台南縣市及高雄縣市公立國民中小學之教務(導)主任為主管研究樣本,以教學(務)組長為部屬研究樣本進行「問卷調查研究法」研究,共發出主管問卷 538份,部屬問卷538份,回收有效且適配問卷400對,有效回收問卷後先利用線性結構關係模式(LISREL)進行驗證性因素分析,再利用SPSS12.0版統計套裝軟體進行階層迴歸分析。研究發現如下:一、主管與部屬能力適配對交換關係品質具有正向的影響力。二、主管與部屬的工作價值觀越適配時,主管與部屬的能力適配程度對交換關係品質的 正面影響越強。三、主管與部屬的道德價值觀越適配時,主管與部屬的能力適配程度對交換關係品質的 正面影響越強。四、主管與部屬的生涯價值觀越適配時,主管與部屬的能力適配程度對交換關係品質的 正面影響越強。最後,根據研究結果提出結論與建議,以供學校及未來研究之參考。
    The exchange relationship quality between the supervisors and subordinates in an organization will often be influenced by a lot of factors, including the fit of mutual ability and the fit of values. The purpose of this research is to clarify whether the fit level of the ability of supervisors and subordinates can determine the level of the mutual exchange relationship quality. Besides, in an organization, either a supervisor or a subordinate has his or her own different job values, moral values and career values, and whether these three factors can produce the moderating effect which strengthening or weakening the influence of ability fit of a supervisor and a subordinate on the exchange relationship quality. So this research took the ability fit of a supervisor and a subordinate as an independent variable, the mutual exchange relationship quality as a dependent variable, and the fit of job values, the fit of moral values and the fit of career values as moderating variables to conduct an empirical research. This research used the method of purposive sampling, took the directors of educational administration of the elementary schools and junior high schools in Tainan City, Tainan County, Kaohsiung City and Kaohsiung County as the research samples of supervisors, took the group leaders of teaching (affairs) as the research samples of subordinates. This research adopts the “questionnaire investigation method” to collect empirical data, sending out 538 questionnaires for supervisors and 538 questionnaires for subordinates, and acquiring 400 pairs of effective and matching questionnaires. After the measures pass the test of confirmatory factor analysis using linear structural relationship model (LISREL), the data gathered is conducted hierarchical regression analysis by computer software SPSS version 12.0. The findings of this research are as follows:1. The ability fit of a supervisor and a subordinate has a positive influence on the exchange relationship quality. 2. When job values of a supervisor and a subordinate are fitter, the ability fit of a supervisor and a subordinate has a stronger positive influence on exchange relationship quality.3. When moral values of a supervisor and a subordinate are fitter, the ability fit of a supervisor and a subordinate has a stronger positive influence on exchange relationship quality.4. When career values of a supervisor and a subordinate are fitter, the ability fit of a supervisor and a subordinate has a stronger positive influence on exchange relationship quality.According to the results of the research, we provide the conclusions and suggestions to schools and the future researchers.
